Day 3 / 60Week 1 · Introduction to Instructional DesignLesson

Training vs performance problems

Learning goal

Decide whether training is the right solution for a given problem.

Estimated time

30 minutes · self-paced

Warm-up

If someone knows how to do a task but doesn't do it, will training help?

Main lesson

Training only fixes knowledge and skill gaps

diagram

If the cause is motivation, tools, process, incentives or environment, training is expensive theatre.

  • Can't do it → skill/knowledge → training may help
  • Won't do it → motivation/incentive → not training
  • Not allowed / no tools → environment → not training

Gilbert's Behaviour Engineering Model, simplified

Environment usually contributes more to performance than the person does: information, resources and incentives first; knowledge, capacity and motives second.

Asking better questions

example

When a request arrives, ask: what are people doing now, what should they do instead, and what stops them?

Examples from practice

  • 'Customer service training' request turned out to be a broken refund policy.

Interactive quiz

Sales reps ignore the CRM because it takes 20 clicks to log a call. Best solution?
Which of these is a genuine training need?

Reflection

Recall a training you attended that should never have been training. What was the real cause?

Daily challenge

Write 5 diagnostic questions you would ask a stakeholder before agreeing to build anything.

Portfolio task

Save those 5 questions as your reusable 'Intake questions' template.
